More than ever now, HR must act as a trusted advisor helping the organizations get through the transformational phase created by disruptive technologies. HR has to contribute to build organizational capabilities and make organizations more competitive to be successful, thus creating value for them. AI has radically altered aspects of work and will continue to play a requisite role in the future of business and management. AI is leveraged to augment decision making and interactions with employees. Hence, investing in AI and reinventing all the HR processes through technology and looking at it from the employees’ lens is required. Research work on impacts of AI in HRM in terms of value creation is still unexplored, and lack of awareness is the key reason for its low levels of adoption by organizations. In this work, we have tried to bridge this gap by shedding light on how integrating AI creates value in organizations and how it can be linked to sustainable competitive advantage. The major contribution of this study is an Intelligent HRM(I-HRM) value creation model, which helps in understanding and articulating how integrating AI technologies in HRM creates organizational value in the long run. The model will be useful in guiding to ensure that Human Resource functions leverage Artificial Intelligence effectively to focus on talent, be agile in addressing employee concerns, building career paths and enhancing skills of employees, enabling managers/ leaders to take objective talent decision supported by analytical talent insights and reducing transactional focus in Human Resources function. Future research on using the I-HRM Value Model to create a benchmark will help organizations compare against other organizations. A new wave of transformation, beyond the digital transformation, based on a larger use of AI in HRM towards an intelligence-HRM, can truly drive sustainable strategic advantage. This work provides a foundation for in-depth discussion and future research towards this.
